Abstract

This paper presents a multilevel field study of goal orientation as moderators of the work group structure and creativity relationship. Prior researchers have focused upon learning goal orientation, with performance goal orientations not typically being viewed as enhancing creativity. We demonstrate that performance goals does help creativity by acting as a moderator of a group structure's upon creativity. For groups with a large number of external contacts with other parts of the organization, a performance goal orientation acts to enhance creativity and performance. A performance goal orientation also enhances creativity and performance in groups with high functional diversity.
